A LegalTech hiring reset

Why you're reading this

If your LinkedIn job post has been live for more than 20 days, the role is no longer a posting problem. It's a pipeline problem. Most strong LegalTech hires are made from people who never click "Apply", so a post that hasn't converted in three weeks usually won't convert in six.

This guide is for LegalTech founders and CROs (bootstrapped to Series B) who are covering the gap themselves: screening CVs, taking first calls and chasing candidates instead of selling, building and raising. It gives you a quick diagnosis, a 20/45/90-day reset and practical fixes you can run this week, with or without us.

What the open seat is really costing you

The salary you're not paying is not a saving. An empty revenue or delivery seat costs you twice: the output the hire would produce, and the leadership hours spent covering for it and trying to fill it.

Weekly cost = (leader hours on hiring × leader hourly value) + (seat's annual target ÷ 52)

InputExample: founding AE
Hours a week you spend screening, calling, chasing8 hrs
Your hourly value (salary + equity ÷ hours, or revenue you'd close)£150/hr
Annual target for the seat (quota, ARR or delivery value)£600k
Weeks the role has been open6

In that example, the gap costs about £12,700 a week, over £76,000 after six weeks, before you count the deals that stalled while you were in interviews. Swap in your figures; the point is that a fast fill almost always pays for itself.

Why LegalTech roles stall past 20 days

In our searches, stalled roles nearly always trace back to one or more of these six causes. Score yourself honestly.

CauseWhat it looks likeQuick test
1. The unicorn specLawyer + seller + engineer + 5 years in your nicheCould you name 20 real people who fit? If not, the spec is the problem.
2. The wrong talent poolOnly people already in LegalTech, so you fish with Harvey, Legora and ClioWould an adjacent seller (regtech, fintech, CLM, data) succeed with 3 months' ramp?
3. Comp below the market you're competing inFounding AE or legal engineer offered last year's packageCompare against 3 live posts for the same role this month.
4. A post that reads like a JD, not a pitchRequirements first, mission last, no numbersDoes the first paragraph say why a top performer should leave their job?
5. Posting, not huntingWaiting on inbound; no outbound listHow many people have you messaged directly this week?
6. A slow or unclear process4+ stages, a week between steps, no scorecardCan a strong candidate get from first call to offer in 14 days?

Two or more "yes, that's us" answers usually explains a role that has sat open for over a month.

The 20 / 45 / 90-day reset

Match your response to how long the post has been live. The older the role, the less the fix is about the advert.

Day 20

Reset the role

The post has had its natural inbound; now change the inputs.

  • Cut the spec to 3 must-haves; move everything else to "nice to have".
  • Rewrite the post as a pitch (see Quick wins) and refresh it so it resurfaces in LinkedIn feeds.
  • Benchmark comp against 3 live posts for the same role this month.
  • Build a target list of 50 named people and start messaging 10 a day.

Day 45

Change the channel

If the reset hasn't produced a shortlist, inbound isn't your market.

  • Widen the pool to adjacent industries (regtech, fintech, CLM, eDiscovery, data/AI vendors).
  • Ask every investor, customer champion and team member for 2 names each.
  • Set a 14-day process: scorecard agreed, interview slots blocked in diaries, offer sign-off pre-approved.
  • Take yourself off first-round screens; keep only the final.

Day 90

Treat it as a business risk

The role is now costing you a quarter of output.

  • Re-check whether this is the right role at all (e.g. a player-coach instead of a manager, or a contractor bridge).
  • Bring in a specialist on a retained or RPO basis with a dated shortlist commitment.
  • Tell the board the plan and the date; open seats past a quarter show up in the numbers.
